Abstract

Amid the challenges of educational disruption and modernization, integrating Islamic values into work ethics has become an urgent necessity for madrasahs. This article explores how MA Muhammadiyah 2 Banjaranyar, Bojonegoro, institutionalizes religious values in school management and collective work culture. Using a qualitative approach and ethnographic case study, the research reveals that values such as sincerity (ikhlas), trustworthiness (amanah), perseverance (istiqamah), and piety (taqwa) are internalized through school policies, teacher role modeling, and daily spiritual practices. This religious organizational culture not only shapes work motivation but also functions as an adaptive mechanism to overcome structural limitations. The findings demonstrate that spirituality can serve as a foundation for productivity and educational innovation. This study offers a value-based management model relevant for Islamic institutions in the era of disruption, while contributing theoretically to the discourse on Islamic work ethics in the context of modern education
