This study aims to analyze the effect of work environment, employee innovation, and intrinsic motivation on employee performance at coffee shops in the Kavling DPR Sidoarjo area. The urgency of this research is driven by the rapid growth of the coffee shop industry, which demands optimal employee performance to enhance competitiveness and service quality, while several issues related to work environment conditions, limited employee innovation, and low intrinsic motivation are still observed. This research employs a quantitative approach using a survey method. The research sample consists of 96 coffee shop employees selected through cluster sampling. Data analysis was conducted using Partial Least Square–Structural Equation Modeling (PLS-SEM). The results indicate that the work environment, employee innovation, and intrinsic motivation have a positive and significant effect on employee performance. These findings suggest that improving work environment quality, encouraging employee innovation, and strengthening intrinsic motivation can effectively enhance employee performance in coffee shops
