This study examines factors influencing Generation Z's career interests, focusing on work flexibility, digital literacy, and work-life balance as a mediating variable. A quantitative approach was employed using Structural Equation Modeling–Partial Least Squares (SEM-PLS) and purposive sampling. Data were collected through questionnaires from 400 Generation Z respondents in Sidoarjo Regency. The results show that work flexibility significantly and positively influences career interest and work-life balance, while digital literacy significantly influences work-life balance but has no direct effect on career interest. Work-life balance positively influences career interest and mediates the relationships between work flexibility, digital literacy, and career interest. These findings emphasize the importance of work-life balance in shaping Generation Z's career interests and suggest that organizations should develop flexible work policies that respond to Generation Z's needs.
