Abstract. Employee performance is an important factor in supporting organizational effectiveness at Islamic Center Surabaya; however, differences in employee discipline, timeliness, and work initiative indicate performance gaps. This study aims to analyze the influence of transformational leadership, internal communication, and work motivation on employee performance. The research applied a quantitative approach with a causal associative design. Data were collected through questionnaires distributed to all 58 employees using total sampling and analyzed using SmartPLS 3.0. The findings show that transformational leadership (β=0.216; p=0.020), internal communication (β=0.340; p=0.048), and work motivation (β=0.397; p=0.021) have a positive and significant effect on employee performance, with work motivation as the dominant variable. In conclusion, strengthening leadership practices, improving internal communication, and maintaining employee motivation can enhance organizational performance and service quality.
