This study aims to analyze the implementation of collegial collective leadership and its influence on cadre loyalty at the Al Fattah Buduran Islamic Boarding School in Sidoarjo. The method used was descriptive qualitative, using interviews, observation, and documentation, and analyzed through data triangulation. The results indicate a transformation from centralized leadership to collective leadership, characterized by the distribution of authority, deliberation, and active cadre involvement. This model has been proven to increase cadre loyalty by strengthening a sense of belonging, participation, and an inclusive organizational culture. However, challenges exist in the form of potential role ambiguity, weak coordination, differing visions, and limited cadre capacity. This study concludes that collegial collective leadership contributes to increasing cadre loyalty and the sustainability of the Islamic boarding school, provided coordination, shared vision, and cadre capacity development are strengthened
